Use and Design of Multi -Rater Assessment in Three Fortune 500 Organizations

The purpose of this study was to gain a deeper understanding of MRA process and training issues within Illinois-based corporations. Data were collected from three distinct perspectives within each organization. Three data collection techniques were employed: face-to-face interviews, telephone interviews, and document review. Interviews ranged from 45 minutes to 2 and ½ hours. Two of the three organizations reported positive organizational outcomes associated with the use of MRA. One organization reported experiencing high levels of resistance. Moreover, three major categories of themes were identified including, design and development, implementation, and outcomes. Design and development themes explained how and why organizations used MRA to address organizational effectiveness. Five specific implementation strategies were identified and described. Their role in reducing organizational resistance to MRA is explained. Finally, two outcomes associated with MRA were documented including growth-oriented outcomes, and resistance-oriented outcomes.
