With my PhD research, I hope to provide more insight into the messy and complex process of 'doing diversity work'. I investigated this in the context of the Dutch military, an organisation that in many aspects seems at odds with ideas of equality and diversity, but where at the same time there has been increasing attention to diversity and inclusion in recent years. Based on this research, I draw three main conclusions. First, I show that diversity change is too complex a process to be tackled only in a planned way. In other words, you cannot force change towards more diversity and inclusion simply by setting targets and desired outcomes. Second, my PhD thesis offers insights into how diversity interventions can create an illusion of change. An unintentionally ineffective diversity intervention can give people the idea that an organisation is already more diverse and inclusive without actually changing anything. This then blocks further change.
