Trait Perfectionism and Motivation in the Workplace: A Self-Determination Theory Perspective

Trait perfectionism, characterised by exceedingly high standards and overly critical self-evaluations, is commonly conceptualised through a two-factor model: perfectionistic strivings and perfectionistic concerns. Despite its increasing prevalence, associations between trait perfectionism and work-related outcomes remain inconsistent, particularly for perfectionistic standards. Drawing on the 2 × 2 model of perfectionism, which considers individuals’ varying levels of each dimension, and Self-Determination Theory, this thesis investigates potential moderators that may explain this variability, specifically perfectionistic concerns and motivational constructs, for example, work motivation and passion. Empirical studies conducted in China and the United Kingdom, using time-lagged survey designs, examined the interactive effects among perfectionistic standards, perfectionistic concerns, and motivational constructs in relation to a range of work-related outcomes, including job performance, job crafting, burnout, role overload, job satisfaction, and turnover intentions. Chapter 4 specifically focused on the relationship between perfectionistic standards, passion, and job crafting. Across studies, the hypothesised interaction patterns were generally inconsistent, suggesting that perfectionistic concerns and motivational constructs do not reliably moderate the associations between trait perfectionism and work-related outcomes in organisational contexts. Cultural differences were also observed, suggesting the potential role of contextual factors in shaping how perfectionistic tendencies are expressed. These findings indicate the need to explore alternative psychological or contextual moderators that may be associated with variations in trait perfectionism in the workplace, thereby providing a more comprehensive understanding of the conditions under which it relates to adaptive or maladaptive outcomes.<p></p>
