Advancing Theory and Developing a Measure of Team Impression Management

Impression Management (IM) is prevalent in organizations. Accordingly, an extensive body of research and theory on IM has accumulated across several organizational contexts. While IM had garnered relatively less attention in work teams, the limited research to date suggested that team IM as a group-level construct shapes team effectiveness. However, prior theoretical understanding of IM in work teams was limited, and there was no measure of IM developed specifically for work teams. In the current dissertation, I aimed to a) advance theory on IM in work teams by testing existing assumptions and introducing new propositions, and b) develop and validate a measure assessing team IM as a group-level construct. Study 1 is a qualitative study that aims to investigate impression motivation (i.e., determinants of IM use) and impression construction (i.e., how IM is used) within work teams at the individual level. Studies 2-4 are quantitative studies intended to develop and validate a measure of team IM (i.e., as a group-level construct) using the theoretical framework from Study 1. Study 2 develops items measuring IM in teams, and subsequently refines the list of items using subject matter expert ratings. Study 3 investigates the initial factor structure of the team IM measure at the individual-level through an online panel sample, refines the list of items further, and investigates convergent validity with other IM-related constructs. Study 4 aims to confirm the factor structure of the team IM measure in actual team settings at both the individual and group levels, and investigates how team IM tactics predict subsequent team processes and team performance. Taken together, the current dissertation comprises studies aimed at facilitating future research on team IM by advancing theory and developing a measure of team IM.
