Organizational Conditions Shaping the Enactment of Mental Fitness Practices and Psychological Well-being in a Corporate Workplace

dc:description.abstractOrganizations continue to invest in workplace well being initiatives, yet little is known about how organizational conditions shape the enactment of interrelationship practices facilitated by those initiatives. This dissertation explores how contextual factors influenced employees’ experiences of mental fitness practices—relatedness, competence, and autonomy support—within a large corporate environment over one year. Using a participatory action research design, the study structured monthly strengths based activities through the mental fitness domain of the Positive Workplace Framework. Mixed methods data included pre and post intervention Mental Fitness and Resiliency Inventory (MFRI) profiles, semi structured interviews, and focus groups, analyzed through reflexive thematic analysis and triangulated with group-level survey data. MFRI profiles provided descriptive context for how participants reported workplace practices over time, with higher proportions of responses in Embedded (Zone C) categories for relatedness (81% to 88%), competency (67% to 72%), and autonomy support (69% to 83%), alongside a shift in the Well Being Index from six to seven. Qualitative accounts described experiences of stronger interpersonal connection, more intentional recognition, and increased voice and choice within teams, shaped by leadership alignment, communication patterns, departmental culture, and organizational restructuring. Interpreted through SDT, PHRAME, the Dual Continua Model, and PERMA+4, the findings illustrate how organizational conditions influenced the perceived uptake and sustainability of mental fitness practices within a complex corporate setting.
